Este artículo está dedicado a los líderes y a los que quieren llegar a serlo. Esto me obliga a tener que aclarar qué entiendo por líder. Muchos presentan al líder como un personaje misterioso, medio genio y medio mago. Nada más alejado de la realidad.
El líder es una persona común que se distingue de las demás solamente porque busca sistemáticamente la innovación, entusiasma a la gente para conseguirla y trabaja fuerte para ponerla en práctica. Busca el cambio, responde a él y lo explota como una oportunidad. Sabe que alguien tiene que hacer preguntas que ya no se preguntan, así como preguntas que jamás se preguntaron. Su foco de interés es la capacidad de detección y de corrección de errores y la calidad de la información. Sabe que la empresa (cluster, ciudad) debe ser estructurada como un sistema de aprendizaje, porque esta es la forma de detectar y corregir errores. Que lo que se busca es un sistema de “mente grupal”, de “inteligencia colectiva”.
Sabe que las soluciones nunca son definitivas. Que no hay nada más problemático que una decisión, porque muchos de nuestros principales problemas fueron creados por nuestras propias soluciones. Que el aprendizaje grupal es continuo.
Sabe que puede otorgarle un cargo a un gerente, pero que la afirmación le viene a ese gerente desde abajo. Que el desarrollo de la organización se genera cuando los pioneros se encuentran con los logradores y cuando las ideas se transforman en impactos.
Que la cultura apropiada de la organización se crea cuando ellos mismos, por ser líderes, establecen “puntos focales” por su propio ejemplo. Que las reglas culturales brotan como hierba en un jardín y que su responsabilidad es que en lugar de yuyos broten plantas. Que la cultura y el liderazgo son las dos caras de la misma moneda.
Comprende que la era del conocimiento reemplazó a la de la energía y realmente sabe que esto implica transformaciones en la empresa. Lo siente en el corazón y en el estómago. Lo cree, no sólo lo dice. Que la primera y más importante transformación debe ser en la forma de razonar. Entonces, es un líder porque es creativo. Porque ve cosas que los demás no pueden ver. Porque toma riesgos. Porque es obsesivamente tenaz. Porque sabe qué debe cambiar. Y porque sabe qué no debe cambiar jamás en la organización que comanda.
Sabe que ser líder es tener una misión. Que esto significa que todos están tratando de hacer cosas, en lugar de no hacer cosas (porque la mejor forma de que nada salga mal es no hacer nada).
Sabe que para lograr excelencia la gente necesita herramientas, respeto y entusiasmo, y que el trabajo del líder es conseguirles las tres cosas. Que toda persona nos está mandando continuamente un mensaje que dice “Haceme sentir importante”. Sabe que tiene que conseguir que la gente esté orgullosa de trabajar con él. Que la clave de la motivación es que esa gente sienta que tiene el poder para hacer lo que uno le pidió que hiciera, que nadie está bloqueado en su creatividad e innovación. Porque la innovación proviene del conocimiento, la experiencia y la autoconfianza, y todos tendemos a apoyar aquello que ayudamos a crear.
Que cuando ese grupo logra el primer éxito, es como cuando un lobo prueba su primer bocado de oveja. Ahí, ese grupo despega, con la excitación del sentimiento del éxito no sólo actúa diferente, sino que hasta habla diferente. Pero que para ello, el primero que tiene que tener entusiasmo es él mismo. Que si no lo tiene, se tiene que autoengañar hasta tenerlo. Porque nadie escucha lo que uno dice sin mirar lo que uno hace.
Pero también sabe que todo esto no sirve para el que vive lamentándose que el ayer no duró un poquito más. Que los dinosaurios no se daban cuenta del cambio. Que lo peor que le puede pasar al hombre es quedar aterrorizado por la incertidumbre. Que la incertidumbre es, en cambio, una invitación a la innovación y a la creatividad. Que muchas empresas tienen tendencias suicidas. Que muchos problemas son evitables, sólo que la víctima parece ser la última en enterarse. Porque la mejor forma de asegurar el fracaso es creer que uno conoce la figura completa y “verdadera”.
Todo negocio cambia todos los días. Los empresarios exitosos son los que aprendieron a reconocer esos cambios anticipadamente. La Alta Dirección tiene el futuro de la empresa en sus manos. No es la ley de probabilidades la que va a determinar qué le va a pasar a la empresa, sino lo que haga o deje de hacer la Alta Dirección. Lamentablemente, todas las medidas de desempeño que toman las empresas tienen que ver con evaluaciones del desempeño pasado. Nunca con lo que la empresa está haciendo para mañana.
El líder sabe que las grandes empresas que desaparecieron, fracasaron porque no supieron aplicar el cambio. Pero que otras lo manejan. Manejar el cambio es considerar la renovación como parte de la rutina. El líder es un maestro de la renovación. Su principio fundamental es “Tiene que haber una manera mejor”, la información es su principal ventaja estratégica, la plasticidad es su arma más preciada y la gente es su activo más cuidado. Sabe que no hay que estar enfermo para querer estar mejor. Sabe que las preguntas más importantes son ¿Por qué? y ¿Para qué?
El líder se considera a sí mismo como “gente en proceso”, como alguien que está para siempre evolucionando, superándose y cambiando. Jamás se considera como un producto terminado.
Sabe también que lo que debe mover a las empresas son los sueños, en lugar de la desesperación. Muchos liderazgos son inefectivos porque están orientados a evitar el fracaso, en lugar de estar orientados a lograr el éxito. El líder sabe que siempre hay mil razones para no hacer algo. Que sólo aprendemos cuando nos equivocamos. Pero también sabe que lo malo es que muchas veces no descubrimos que estamos equivocados. Que el peor enemigo del hombre es la incapacidad de autocrítica. Que esta es la enfermedad de los idiotas, que les permite mantener intacta la mente, pero vacía. Que la arrogancia es el vicio principal de los débiles y que se manifiesta en la creencia de su propia infalibilidad. Sabe que la única forma de evitar la arena movediza es pensar “cómo va a ser el piso que va a pisar el pie que está en el aire”. Que si uno analiza una empresa vulnerada, mirándola por el espejo retrovisor, se da cuenta que la mayoría de los problemas ya existían desde mucho tiempo atrás. Que la mayoría de los problemas pudieron ser prevenidos. Que son cosas que nos pasan todos los días, pero no hacemos nada para evitarlas. Que la palabra clave es prevención. Que en la era del conocimiento, la mentalidad de la gente es el motor de cualquier empresa.
Para ello, el líder crea el clima de crecimiento personal, de estímulo intelectual, actúa como consejero, como entrenador. El verdadero liderazgo no es dar órdenes. Es ayudar a la gente a crecer, es proponer valores. La gente quiere dinero. Pero también quiere crecimiento personal, aprecio y sentido de pertenencia. Entonces, hace a cada uno un agente de cambio, no una víctima del cambio. Comunica a la gente todo lo posible, lo antes posible. Sabe que a la gente no le importa cuánto uno sabe, hasta que sabe cuánto a uno le importa.
Que un buen gerente puede hablar de excelencia, pero solo lidera por el ejemplo, porque hay tres formas de ser líder:
1. Por el ejemplo. 2. Por el ejemplo. 3. Por el ejemplo.
Como señala Ackoff, crecer es aumentar en tamaño, desarrollarse, en cambio, es aumentar en habilidad. Un basural crece pero no se desarrolla. Un artista se desarrolla aunque no crezca. El desarrollo es el resultado de aprender, no de ganar.
Tiene menos que ver con lo que uno tiene, que con lo que uno sabe hacer con lo que tiene. Así, Robinson Crusoe es mejor ejemplo de desarrollo que Bill Gates. Esto quiere decir que el desarrollo de la empresa sólo es posible por el desarrollo individual y grupal de la gente. Y esto es pelear por lo mejor. No importa lo que uno haga. La conclusion es un problema serio. Hacerlo bien requiere un increíble compromiso, un sentido de urgencia, un amor por la empresa, por sus productos, por el cliente y por su gente con la que uno trabaja todos los días.
Estamos viviendo en un mundo que se está haciendo cada vez más y más complejo y sofisticado. Desgraciadamente, nuestras formas de pensar, de razonar, casi nunca se adaptan a esa complejidad y a ese nivel de sofisticación con el que tenemos que vivir. Muchas veces terminamos convenciéndonos a nosotros mismos que todo es más simple que en lo que en realidad es, y manejándonos en la complejidad como si ésta no existiera. El resultado es que nuestras acciones terminan siendo sobre simplificaciones, muchas veces perjudiciales.
Pero la vida empresaria es compleja, paradójica y ambigua. Las restricciones que enfrentan actualmente las empresas en un mundo cada vez más turbulento y discontinuo son muy diferentes a las que debían enfrentar las grandes organizaciones burocráticas cuando las situaciones eran estables.
Y todo hace suponer que esta es una tendencia creciente. El desafío y la responsabilidad del N1 y su equipo es aprender a timonear en un entorno con estas características. Evidentemente, no se pueden dar el lujo de sentarse a ver qué pasa.
Cuando la organización debe enfrentar entornos discontinuos, perturbados y turbulentos, se hace cada vez más necesario recurrir a fuentes adicionales de información. Tomar decisiones se hace progresivamente más difícil. En definitiva, el éxito de la organización de re-generarse a su entorno depende de si su gente tiene la habilidad de aprender, aprender a aprender y aprender a desaprender ante el cambio. Cómo hacer un efectivo análisis de situación y evitar profecías autocumplidas.
El ejecutivo está forzado a enfrentar las condiciones críticas de velocidad, innovación, análisis y precaución, en un nivel que hasta hace pocos años ni se suponía posible.
Esto requiere del ejecutivo la capacidad de resolver paradojas tales como la de un análisis veloz pero racional. O como la de un N1 fuerte y líder, pero también un equipo que lo secunda fuerte y emprendedor. O la de tomar decisiones arriesgadas, pero no irresponsables. Para ello, no queda otro remedio que usar una de las más afortunadas habilidades del ser humano: el pensamiento crítico.
El N1 y su equipo necesitan manejarse con un esquema común y abarcativo. Un esquema que sirva para lograr una perspectiva compartida de toda la problemática de su empresa. Que sirva para potenciar la capacidad de pensar en forma tanto creativa como disciplinada sobre todos los ángulos de la vida de su organización. Esto permite descubrir nuevas formas de organizarse y nuevas formas de trabajar.
Creo que el humano construye subjetivamente la realidad y que después reacciona ante esa construcción subjetiva como si existiera independientemente de él o ella.
Creo que el hombre influye activamente en la construcción del mundo en el que vive. También creo que es muy útil estar más conscientes de cómo esto sucede. Y también creo que podemos ser simultáneamente más reflexivos y más prácticos cuando tratamos de entender cómo es nuestra empresa y cómo queremos que sea.
No sé si lo que escribí en este artículo va a servir para siempre. Pero sí sé que hubiera impedido muchos problemas empresarios que vi en los últimos treinta años en muchas empresas. No me gusta pensar por los gerentes. Me gusta pensar con los gerentes. Particularmente con los líderes, que son los que piensan por sí mismos, sea cual fuera su nivel jerárquico.

Excelente tu forma de definir un líder, por eso consideré y consideraré siempre, que sos un verdadero líder. Uno lo percibe a través de tus textos, pero deja de ser una percepción cuando tiene la fortuna de vivir la experiencia de trabajar junto a vos.

Sr Levy: después de haber participado de numerosos cursos, seminarios, heber leído sobre Liderazgo y haber fabricado en mi mente (subjetivamente por supuesto) la idea de LIDER, encuentro en su artículo un gran valor sobre todo por lo abarcativo en cuento a las cualidades que posee tal.Lo importante de los valores, de la confianza en uno y en el resto, de la humildad sin ser consiente quizás (esa que uno es así, porque es así y no porque ya sabemos como parecer humildes y la actuamos) son sin duda bienes traidos “desde la cuna” y el resto son procesos que la mente del líder desarrolla en forma diferente, donde las cualidades que Ud describe son sin duda las que lo catalogan como tal. Si me permite, así lo creí yo. Gracias por ayudarnos a crecer y por darnos herramientas para seguir aprendiendo.Sus disparadores para pensar me quitan el sueño.Saludos desde Córdoba.

Dr, excelente artículo muy profundo y motivador. Muy buen tema llega a hacerte pensar y coincido con vos en que un líder es un hombre persiguiendo sus sueños es inquieto, entusiasma a la gente para conseguir ese sueño, a pesar de que ese sueño sea el de toda una Institución y muchas veces sin interés personal, solo por los interses de una gran causa, trabaja mucho, busca el cambio…. pero en estos tiempos proponer un cambio puede ir en contra de la sustentabilidad familiar y a expensas de perder el trabajo. Aunque el líder, no se amedrenta y como dijo Martín Fierro “TENER MIEDO ES SER PRUDENTE, SABERLO VENCER ES SER VALIENTE”.

Hands down, Apple’s app store wins by a mile. It’s a huge selection of all sorts of apps vs a rather sad selection of a handful for Zune. Microsoft has plans, especially in the realm of games, but I’m not sure I’d want to bet on the future if this aspect is important to you. The iPod is a much better choice in that case.

Between me and my husband we’ve owned more MP3 players over the years than I can count, including Sansas, iRivers, iPods (classic & touch), the Ibiza Rhapsody, etc. But, the last few years I’ve settled down to one line of players. Zune and iPod: Most people compare the Zune to the Touch, but after seeing how slim and surprisingly small and light it is, I consider it to be a rather unique hybrid that combines qualities of both the Touch and the Nano. It’s very colorful and lovely OLED screen is slightly smaller than the touch screen, but the player itself feels quite a bit smaller and lighter. It weighs about 2/3 as much, and is noticeably smaller in width and height, while being just a hair thicker.

I just hope Owen lands on his feet somewhere. He did a very good job for the Rats and they let him go and he did a very good job with a horrible Phantom team last year. I am shocked how someone that is the head of media operations is only a seasonal job! This explains why we have had no contact since the end of the season until just recently. Not a good PR move by the team. He would have been the perfect person to send to events this summer around the area. Just doesnt make sense to me.

The new Zune browser is surprisingly good, but not as good as the iPod’s. It works well, but isn’t as fast as Safari, and has a clunkier interface. If you occasionally plan on using the web browser that’s not an issue, but if you’re planning to browse the web alot from your PMP then the iPod’s larger screen and better browser may be important.

Speaking of users, the Zune “Social” is also great fun, letting you find others with shared tastes and becoming friends with them. You then can listen to a playlist created based on an amalgamation of what all your friends are listening to, which is also enjoyable. Those concerned with privacy will be relieved to know you can prevent the public from seeing your personal listening habits if you so choose.
