Cambio y Persistencia: El Proceso Decisional de la Impulsión

Hoy hace exactamente veinte años del día que llegamos a Palo Alto, California, con Claudia, mi mujer, para que yo pudiera comenzar el Residency Program en el Brief Therapy Center del Mental Research Institute. El hotel Cardinal quedaba en Ramona Steet y University, a cinco minutos en bicicleta de Middlefield Road donde está ubicado el MRI. Allí nos esperaba Karin Schlanger, excelente persona y brillante profesional argentina, que ya en ese momento hacía muchos años que se desempeñaba en el equipo del Instituto.
El primer día tuve el inmenso honor de conocer a los gurúes que hicieron tan famosa esta institución en lo referido al fenómeno del Cambio. Paul Watzlawick, John Weakland, Richard Fisch (autores del impresionante libro “Change: Principles of problem formation and problem resolution”), Arthur Bodin, Lynn Segal, Ernst Von Glaserfeld y muchos genios más, que se iban a convertir en el transcurso de todo ese año, en un continuo contacto cotidiano, en los artífices de una ponderosa transformación de mi mentalidad profesional como especialista en Cambio y en su contrapartida, Persistencia, dominio comúnmente llamado, Change Management.
En esta nota voy a tratar de resumir la perspectiva teórica de “Change”, el libro fundamental, quizás la piedra basal, de lo que es la propuesta del grupo de Palo Alto. Hoy en día hay montañas de libros y teorías sobre cómo cambiar a las personas y a las organizaciones, pero por primera vez, los autores de este libro han estudiado seriamente el tema del cambio en sí mismo. Tanto cuándo el cambio ocurre espontáneamente, cómo también cuando el cambio es promovido.
Uno de los puntos clave tanto en la psicoterapia de personas o familias, como en la intervención para transformar organizaciones complejas (Sistemas Socio-técnicos Complejos) tales como una empresa o una sociedad, se fundamenta en una disatisfacción con el presente y en un deseo de estar mejor en el futuro. En cuál dirección y cuánto cambio es requerido no lo saben, ni lo pueden saber ni el agente de cambio (terapeuta o copensor o facilitador o consultor o coach o como se quiera autorotular) ni el sujeto de cambio, - quien quiere (o cree que quiere) o no quiere (o cree que no quiere) cambiar. Pero el cambio, de todas formas, es requerido. Y una vez internalizado, por más pequeño que sea, va a requerir otros cambios menores, otros “logritos”, hasta que un efecto bola de nieve de este montón de cambios chiquitos conduce a un cambio más significativo de acuerdo con el potencial del sujeto de cambio.
Muchísimos años de experiencia y de investigación en el fenómeno de la Comunicación Humana y en el Modelo Interaccional del Cambio (personas, organizaciones, sociedades) fueron la plataforma de lo que se llamó el Grupo Palo Alto, conducido inicialmente por Gregory Batenson y por Don Jackson con la influencia trascendental de Milton Erickson.
La perspectiva teórica se basa en dos dominios teóricos generales extraídos del campo de la Lógica Matemática: La Teoría de Los Grupos y la Teoría de los Tipos Lógicos, ambas empleadas en este campo como una analogía que sirve para ejemplificar, pero sin buscar un rigor matemático en su aplicación en el “mundo social”.
Voy a tratar de explicar estos dos núcleos respetando al máximo lo presentado por los tres autores y con mi enfática recomendación de que salgan corriendo hoy mismo y se compren el libro.
Todo empieza citando el proverbio francés que dice que cuánto más algo cambia más permanece igual. Esta resulta ser una maravillosa forma de explicar la curiosa y paradójica relación entre Cambio y Persistencia. Aquí hemos de sostener que la Persistencia y el Cambio deben ser consideradas simultáneamente a pesar de que parezcan conceptos opuestos. Esto no lo habían entendido ni los filósofos, ni los matemáticos, ni los lógicos desde sus teorías mas sofisticadas. Esto se basa en el principio general de que toda percepción y todo pensamiento son relativos, operando por comparación y por contraste.
Hasta que esto no se comprendió no había nada contra lo cual el concepto de Cambio podía ser conceptualizado o contrastado. En palabras de Whorf , en un mundo en que todo es azul, el concepto de “azulidad” no puede ser desarrollado debido a la falta de otros colores que lo contrasten.
Hasta ese momento, especialmente en el mundo occidental, habían sido presentadas muchas teorías de la persistencia, o muchas teorías del cambio, pero nunca una Teoría de la Persistencia y el Cambio. Para los autores esta concepción era absolutamente consistente con nuestra experiencia de los problemas y las dificultades humanas. Cada vez que observamos una persona, una familia, o un sistema social ampliado enmarañado en un problema persistente y repetitivo a pesar del deseo y el esfuerzo de cambiar la situación, siempre eran dos las preguntas que surgían: ¿Cómo esta situación no deseada persiste? y ¿Qué hace falta para que cambie?
Entonces veamos los dos dominios mencionados: La Teoría de lo Grupos y la Teoría de los Tipos Lógicos. Y empecemos con la primera.
La Teoría de los Grupos ha sido una de las más interesantes ramas de la Matemática desarrollada en el siglo XIX desde que Evariste Galois introdujo el concepto de “grupo”. Mas tarde, potenciado por la revolución de la Física Quántica y la Teoría de la Relatividad. De lo que se ocupa este dominio es de la relación entre los elementos y las totalidades, las partes y los todos y dice que un grupo tiene las siguientes propiedades:
1. Un grupo esta compuesto por miembros que son todos semejantes entre sí en alguna característica común. Estos miembros pueden ser números, objetos, conceptos, eventos o cualquier otra cosa que uno quiera considerar siempre y cuando todos ellos tengan un común denominador y siempre y cuando el resultado de la combinación de dos o más de esos elementos siga siendo, ese resultado mismo, también un miembro de ese grupo. Por ejemplo, si el grupo esta integrado por los números de uno a doce que aparecen en el cuadrante del reloj, cualquier combinación de dos o más miembros de ese grupo es otro miembro de ese grupo (Por ejemplo, las 8 de la mañana más 6 horas nos lleva a las 2 de la tarde). Esta combinación se refiere al proceso de suma o resta de números. Acá podemos ver que el concepto de combinación se refiere a un cambio de un posible estado interno del grupo a otro posible cambio interno. Lo importante es que el proceso de agrupar cosas es el elemento más básico y necesario de nuestra percepción y de nuestra conceptualización de la realidad. Como vemos, este ordenamiento provoca un estado de invariancia ya que una combinación de cualquiera de los miembros del grupo es otra vez un miembro del grupo. Y entonces pasa que estamos pensando desde dentro y no desde fuera del sistema. Podemos hacer millones de cambios adentro del grupo (inclusive formar combinaciones infinitas) pero ninguno de los miembros ni combinaciones de miembros se puede parar afuera del sistema.
2. Se pueden combinar los miembros del grupo en cualquier secuencia. Sin embargo, el resultado de la combinación siempre va a ser el mismo. Imaginemos el siguiente ejemplo. Apoyo mi vasito de café sobre la mesa y me propongo hacer cuatro movimientos del vasito orientado, cada uno de ellos, hacia los cuatro puntos cardinales. Sea cual fuera la secuencia de mis cuatro movimientos del vasito (primero el norte, después el oeste, o lo que se me ocurra), siempre voy a volver al mismo lugar después del cuarto movimiento. Entonces podemos concluir, que puede haber Cambio en el proceso pero Persistencia en el resultado.
3. Todo grupo contiene lo que se llama un miembro “identidad” que tiene la propiedad que al ser combinado con cualquier otro miembro da como resultado ese mismo otro miembro. Esto quiere decir que mantiene (persiste) la identidad de ese otro miembro. Por ejemplo, en un grupo en que la regla de combinación es la suma, el miembro identidad es “cero” (5+0=5). En un grupo en que la regla se combinación es la multiplicación el miembro identidad es uno. Cualquier número multiplicado por uno sigue siendo el mismo número. Si el grupo fuera la totalidad de todos los sonidos posibles, el miembro identidad sería el silencio. Si el grupo fuera el de todos los cambios posibles de posición, el miembro identidad sería la parálisis o la inmovilidad. Lo que nos importa en nuestro caso es que un miembro de un grupo puede actuar, gritar y patalear pero nada de lo que haga produce una diferencia.
4. Cada miembro tiene un opuesto o recíproco tal que la combinación de cualquier miembro con su opuesto da como resultado el “miembro identidad”. Ejemplo: 5+(-5)=0 si la regla de combinación es la suma. Otra vez vemos de que a pesar de que esta combinación produce un cambio significativo, de cualquier forma el resultado sigue siendo un miembro del mismo grupo.
En definitiva, la Teoría de los Grupos nos muestra cómo todos estos tipos de cambios no provocan diferencias en el grupo pero además nos muestra la interdependencia entre Cambio y Persistencia en la práctica con organizaciones humanas, cuando pasa que cuando más cambian, más siguen siendo iguales. La Teoría de los Grupos no puede explicarnos ni darnos un modelo para ese tipo de cambios en los que se debe trascender un determinado sistema o marco de referencia. Es aquí cuando tenemos que apelar a la Teoría de los Tipos Lógicos.
Volvamos al concepto de una “colección de cosas” unidas por una característica común compartida. Como la Teoría de los Grupos, estos componentes, vamos a llamarlos “miembros” pero a la totalidad la vamos a llamar “clase” en lugar de “grupo”. Y aquí viene la clave, el axioma esencial. Para la Teoría de los Tipos Lógicos “todo aquello que componga a la totalidad de la colección no puede ser miembro de esa colección (aquí hay que leer Whitehead, Alfred North, and Russell, Bertrand. Principia Matemática. Cambridge. Cambridge University Press.). La humanidad es la clase de todos los individuos pero no es un individuo. Si nos ocupamos de uno desde la perspectiva del otro, nos vamos a meter en un laberinto de confusión y sinsentido.
Una empresa de siete mil personas no es sólo cuantitativamente sino también cualitativamente diferente de cualquiera de sus miembros individuales porque implica sistemas de interacción entre los individuos. Por otra parte, a pesar de que los miembros individuales de esa empresa puedan contar individualmente con excelentes mecanismos de supervivencia, eso no implica que esa empresa no pueda desaparecer mañana a la mañana. Los resultados de este tipo surgen por ignorar la tremenda diferencia entre el miembro de una clase y por ignorar el hecho contundente de que una clase no puede ser un miembro de sí misma. Esto nos lleva a la imperiosa necesidad de comprender las jerarquías de los niveles lógicos y los peligros de confundir niveles.
Cuando estamos hablando de Cambio y Persistencia, no darnos cuenta de esto es trágico. El ejemplo preferido de Batenson es el más simple y familiar de las formas del Cambio: el Movimiento. El movimiento es un cambio en la posición pero el movimiento puede en sí mismo cambiar acelerando o desacelerando. Este es un cambio del cambio de la posición que se llama metacambio. Pero también, un nivel más arriba, podemos hablar de un cambio de la aceleración (o de la desaceleración). Esto es un cambio del cambio del cambio de posición (metametacambio). En español castellano podemos expresar miles de millones de cosas, salvo aquellas que se refieren al español castellano en sí mismo. Si queremos hablar sobre un lenguaje, como lo hace la lingüística y la semántica, necesitamos un metalenguaje que, a su vez, necesita un metametalenguaje para poder explicar la estructura de ese lenguaje. Otro ejemplo es la diferencia entre aprender y aprender a aprender.
En una organización debemos entender la palabra “cambio” aplicada a dos cosas completamente diferentes. Podemos hablar de cambio de un estado a otro estado. Este es el comportamiento de la organización. Pero también esta el cambio de transformación a transformación. Este es el cambio en su “manera de comportamiento”. Podemos concluir entonces dos importantes postulados de la Teoría de los Tipos Lógicos. El primero es que los niveles lógicos deben ser mantenidos estrictamente separados para cuidarnos de las paradojas y las confusiones. El segundo es que pasar de un nivel lógico a un nivel lógico más elevado implica un salto, una discontinuidad, una transformación, y que éste es un cambio enorme en nuestra práctica con las organizaciones ya que nos permite verlas desde “afuera de la caja”, desde afuera del sistema.
Si ahora juntamos las dos teorías y la comparamos entre si, debemos darnos cuenta que estamos hablando de dos tipos diferentes de cambio. Hay un cambio que ocurre dentro del sistema pero que hace que el sistema persista sin cambiar (Teoría de los Grupos), y otro cambio que produce cambios en el sistema (Teoría de los Tipos Lógicos).
“Una persona en medio de una pesadilla puede correr, esconderse, pelear, gritar, saltar desde un precipicio, pero ningún cambio de cualquiera de estos comportamientos a cualquier otro podrá hacer terminar la pesadilla y despertar”. Los cambios dentro de la pesadilla los denominamos “cambios de primer orden”. El despertar lo hemos de llamar “cambio de segundo orden”.
Lo que me importa en esta nota es que nos tiene que quedar absolutamente claro que los cambios de primer orden pueden tener lugar desde dentro de la organización, pero que los cambios de segundo orden solo peden ser realizados desde afuera.
Los grupos son invariantes, persistentes, sólo a nivel de los cambios de primer orden (los cambios de un miembro a otro miembro). Pero se abren al cambio ante el cambio de segundo orden (cambio en las reglas de juego que gobiernan la estructura del orden interno).
Lo más importante de todo, es que cuando nosotros nos referimos a las verdaderas transformaciones organizacionales nos referimos a cambios de segundo orden. Siguiendo nuestro modelo PENTA que entrelaza las cinco dimensiones: Estrategia, Cultura, Recursos, Administración y Mercados para describir una organización, de lo que estamos hablando es de los cambios que se producen sistémicamente en ese entrelazamiento.
Volvamos a nuestro foco: la Innovación. Nuestra mirada se dirige al cambio de segundo orden que producen las verdaderas innovaciones.
Cuando imaginamos a la organización en un momento futuro, cuando pensamos su “estado deseado”, ya no hablamos de Visión ni de Misión ni de Función. Estos tres conceptos aislados hoy nos resuenan a cambios de primer orden. Cuando queremos realmente referirnos a cambios de segundo orden, a cambios del cambio, al metacambio, a la discontinuidad, al salto lógico, nosotros hablamos de Impulsión y entendemos por Impulsión a un tipo lógico superior que emerge de la interrelación entre Visión, Misión y Función y que realmente nos permite ver desde “afuera de la caja” para transformar la caja. Para pasar de un sistema a otro sistema mejor.

Este análisis puede relacionarce con la teoria de ecolución de las especies de DARWIN , en la que que se observa que los sistmas (animales y extrapolando a sociales, organizacionales, etc.) evolucionan de acuerdo a nuevas condiciones que el sistema le presenta, en el cual, solo sobrevive el más apto. Esto explica y justifica las diferencias de bienestar y éxito entre los sistemas.
Sin dudas la INOVACION es la principal fuerza impulsora que permite la supervivencia del más apto y que motoriza el cambio en la organización.

Another member of the its a wonder I survived school of teenage driving. My first two cars (a 62 Comet I paid $45 for and a 66 Rambler that set me back all of $75) got me through high school without any serious incidents. This in spite of the two bit quarts of Alpine Lager or whatever else was cheap and invariably got consumed while driving around with Black Sabbath or some such at full volume on the 8-track. The 73 Pinto I bought used with about 5,000 miles on the odometer didnt fare quite as well. Mid 1975, during the height of my distinguished 4 year military career, on the way back to the post after attending a Hunter Thompson lecture at the Rockn’Roll expo in downtown Washington D.C. I managed to slide it off the road into first a parked car, then a front yard, through an 8 foot hedge, another front yard, finally coming to rest parked in the trunk of yet another car. Yeah, they couldnt drug screen us in those days. End result, the first of three lifetime DUIs. The last being in 1987 at the age of 32, with a BAC of .32. Now my giving up the beer makes a little more sense, no? And I got my signed first edition today. Thank you, Jeff. I know what Im doing for the next few hours.

The Zune concentrates on being a Portable Media Player. Not a web browser. Not a game machine. Maybe in the future it’ll do even better in those areas, but for now it’s a fantastic way to organize and listen to your music and videos, and is without peer in that regard. The iPod’s strengths are its web browsing and apps. If those sound more compelling, perhaps it is your best choice.

Hi there this is kind of of off topic but I was wondering if blogs use WYSIWYG editors or if you have to manually code with HTML. I’m starting a blog soon but have no coding know-how so I wanted to get advice from someone with experience. Any help would be enormously appreciated!

Between me and my husband we’ve owned more MP3 players over the years than I can count, including Sansas, iRivers, iPods (classic & touch), the Ibiza Rhapsody, etc. But, the last few years I’ve settled down to one line of players. Why? Because I was happy to discover how well-designed and fun to use the underappreciated (and widely mocked) Zunes are.

Apple now has Rhapsody as an app, which is a great start, but it is currently hampered by the inability to store locally on your iPod, and has a dismal 64kbps bit rate. If this changes, then it will somewhat negate this advantage for the Zune, but the 10 songs per month will still be a big plus in Zune Pass’ favor.

The new Zune browser is surprisingly good, but not as good as the iPod’s. It works well, but isn’t as fast as Safari, and has a clunkier interface. If you occasionally plan on using the web browser that’s not an issue, but if you’re planning to browse the web alot from your PMP then the iPod’s larger screen and better browser may be important.

This is getting a bit more subjective, but I much prefer the Zune Marketplace. The interface is colorful, has more flair, and some cool features like ‘Mixview’ that let you quickly see related albums, songs, or other users related to what you’re listening to. Clicking on one of those will center on that item, and another set of “neighbors” will come into view, allowing you to navigate around exploring by similar artists, songs, or users. Speaking of users, the Zune “Social” is also great fun, letting you find others with shared tastes and becoming friends with them. You then can listen to a playlist created based on an amalgamation of what all your friends are listening to, which is also enjoyable. Those concerned with privacy will be relieved to know you can prevent the public from seeing your personal listening habits if you so choose.

The Zune concentrates on being a Portable Media Player. Not a web browser. Not a game machine. Maybe in the future it’ll do even better in those areas, but for now it’s a fantastic way to organize and listen to your music and videos, and is without peer in that regard. The iPod’s strengths are its web browsing and apps. If those sound more compelling, perhaps it is your best choice.

Hands down, Apple’s app store wins by a mile. It’s a huge selection of all sorts of apps vs a rather sad selection of a handful for Zune. Microsoft has plans, especially in the realm of games, but I’m not sure I’d want to bet on the future if this aspect is important to you. The iPod is a much better choice in that case.
